employer is far more complex than what

stated on the contract both parties have

a whole set of unwritten expectations

that they consider to be part of the

deal and to not meet these expectations

can turn into a source of conflict that

has been professor Danny’s Rousseau’s

field of research for about thirty years

now she calls it the psychological

contract graphic and I’ll had the chance

to meet her after her conference at La

Jolla la flesche to find out more and to

ask her what she thinks about what could

be considered as a case study

to talk about your field of study which

is psychological contract could you

define briefly what is the psychological

contract for people who are not familiar

with your work yes a psychological

contract is a deal in the mind it’s a

person an individual’s understanding of

what they will say in an employment

situation what they owe an employer and

what they can expect in return from that

employer over time so it’s basically a

belief about what the deal is between

it’s a person in another unsaid rules

between the firm and the employee often

it’s based on unsaid rules but it also

comes from what’s written in the

handbook what are the common practices

what’s the incentive system the

seniority seem to bring rewards to

people which would be sort of a signal

that oh if you reward seniority you’re

going to keep me until I gain those

benefits from seniority so people can

interpret a commitment and obligation

on the part of the employer if they do

certain things in return and that would

be a psychological contract what are the

main differences between a psychological

contract in the US and overseas more

specifically maybe in France well that’s

always been an interesting question in

my mind I have long studied and observed

an employment situation in France and

thought about it relative to North

America I think it I’ll say in the

context of France

my sense is there’s more parties to the

psychological contract than there might

be certainly in the United States and by

which I mean you have the employer and

the employee

and maybe the supervisor representing

the employer but you also have the state

and the role of unions and other players

in the market and in the labor market

and then the labor institutions that

means then not only is creating the

contract and people’s understanding

somewhat complicated because it’s

multiple parties but also change is much

more difficult because there’s need more

need for alignment across different

contract makers far fewer contract

makers in the u.s. even in unionized

companies the deal does fundamentally

rest to a great extent on the

interaction people have with their

immediate manager in what he or she

represents as the company you’ve been

studying this psychological contract for

about 30 years what has changed since

the 80s well well a lot has changed yes

so a lot has changed it used to be way

back when that we could pretty much

summarize when we did interviews or

surveys or focus groups we could pretty

much summarize the mix of contracts that

would exist in a set of companies or

with a group of employees or managers in

an executive program we could pretty

much summarize the kinds of

deels that they believed were part of

their employment arrangements in two

types it’s a transaction you know fair

day’s work fair day’s pay

totally arm’s length arrangement or it’s

a relationship and you join and you have

a long-term future more like a marriage

in in terms of how the people who are

party to the psychological contract

that’s a relationship have open-ended

expectations are more willing to do

broad and different things over time and

expect a lot more in return especially

expecting that their needs will be met

even when they change today there’s much

more heterogeneity and what that means

is I mean there are people walking

around in organizations who’ve got a

deal that’s a hybrid partly it’s about

short term deliverables but they also

expect to stay in the organization for

the foreseeable future and they’re

willing to make an investment in the

organization for the future you say well

how did that Hybrid come to be and very

often it’s because the organization is

investing in developing people to have

certain kinds of competencies that

they’re willing to pay them to develop

and they want to be able to use over

time people know it’s not forever but

the investment in their competencies

signals to somebody well they’re

probably not going to fire me tomorrow

that and so therefore you have a sense

of well the markets shaping the kind of

relation kind of arrangement I have with

the company but it’s not an unstable

relationship it’s one that will continue

and it as long as you have some possible

future people are much more willing to

commit do more respond to the needs of

the other party than if they think

there’s no future

how about the future what what

evolutions can we expect in the next

year’s for a psychological contract well

in addition to the hybrid version you

know that there we’re going to see more

mix and match between kind of kind of

longer term arrangements and short term

deliverables and the need to adjust one

of the things that we see a lot this is

both in the US as well as in the other

place where I do a good deal of research

which is China we’re starting to see

more contracts that are I guess I would

say bottom-up kind of contracts so the

old relational contract came in

companies from well we have seniority

and we have pay that goes up over time

and you have job ladders you follow and

there are some practices that sent a

very clear signal to people about what

they should do and what they would get

if they indeed performed as was they

were expected to today because there’s a

lot more uncertainty inside

organizations and strategies change or

we can say a lot of companies strategies

drift there between strategies people

are uncertain what’s really the case

top management hasn’t necessarily

articulated a clear idea may not have a

clear idea that what we often then see

are circumstances in which people in

their own jobs start making sense of

well how do I make this work for me what

do I need to do to be a little more

secure to get the assignments I want

because maybe I can’t stay here forever

but that assignment is interesting to me

or it’ll build my skills and so in

effect people are constructing their own

understandings of what the exchange is

which would mean that two or three

individuals working in you know in the

same area might have somewhat different

understandings of the deal because

they’re creating them out of their own

preferred ways of working or their own

longer-term interests so rather than be

top down their bottom up and what this

leads the employer to have to do is to

negotiate with individuals not in a

group form but as

individuals with different interests in

trying to make sure that the people they

have inside the organization are

actually producing the work or

accomplishing the task the employer

cares about because they’ve left so many

things unmanaged so you have to create

individual deals that’s be the core idea

one last question then is also all of

your other what you said makes me think

a little bit of the about the calculus

which are both parties fighting over

responsibilities that are in this like

illogical contract unwritten rules

what’s your take on that case well I

think one of the issues with the suction

is the unanticipated effects of building

a very powerful incentive system whose

kind of potentially logical down the

road implications have not been fought

through one of the strongest sources of

beliefs about what I should do in my

role or what’s expected of me

in my psychological contract is indeed

the formal reward or incentive system

and in an organization that offers

mostly financial incentives and maybe

not a lot else to bind the person to

bind the employees to the company those

incentive schemes become not big drivers

and in effect the organization might say

we wanted one thing and we got another

but they designed that system to produce

something other than what they say they

wanted they designed the system not not

the individual in this case so there is

a culpability showing all the importance

of this psychological contract Denise

College University of London I’m going

to talk to you now about the

psychological contract or the real deal

between employee and employer the

psychological contract is implicit it’s

not written down not legally binding and

extremely broad the employment contract

is in contrast explicit in written form

legally binding and usually contains

only a very few pieces of information

such as hours of work or pay and is

legally binding so what are the contents

at the psychological contract what is

actually in it essentially it is

anything that an employee feels they

give to their employer and anything they

feel they should get back in return so

for example employees may offer loyalty

respect high levels of effort a

willingness to take on extra work and

flexibility in return for these

behaviors employees may expect the

employer to pay them at the going rate

or even slightly above it provide them

with opportunities for promotion

opportunities for training and

development and flexible working

arrangements one way of thinking about

the psychological contract is in terms

of a whole set of conditional and

implicit promises so for example an

employee may feel that they work

extremely hard give a hundred and ten

percent or prepare to go the extra mile

and always help out their colleagues in

return they may expect rapid promotion

and a big pay rise in other words they

believe there is a conditional promise

that if they are a model employee in

this way then they will get rewarded it

is this belief that is in effect driving

their behavior and this is where the

implicit bit comes in nobody told this

employee that this was the deal rather

they picked it up or inferred it perhaps

from observing their colleagues or based

it on their belief that this sort of

deal is fair and this is what the

employer should do the psychological

contract is constantly shift

and is dynamic new employees often have

very high expectations of the deal or

the psychological contract over time

when the so called honeymoon period is

over

employees realize that perhaps the deal

is not quite as wonderful as it appeared

to be when they were interviewed and

offered the job they must then either

adjust their expectations and

renegotiate the psychological contract

or be constantly frustrated this hints

at one of the most important ways the

psychological contract affects behavior

in any relationship when the other party

breaks a promise the reaction is fairly

predictable anger and disappointment

withdraw breakdown in trust and perhaps

a reappraise of the fairness and value

of that relationship a violation or

breach of the psychological contract

that work has exactly these effects when

employees feel the employer has broken a

promise that was part of the

psychological contract they are likely

to withdraw effort be less cooperative

think about leaving bad now the

organization and take steps to adjust

the psychological contract so the

exchange feels more equal

it seems that on most occasions when

employees feel really angry at work or

want to quit it’s because of a violation

of their psychological rather than their

employment contract on the other hand

when employees feel that the

psychological contract is being

fulfilled that the employer is sticking

to their side of the deal employees will

continue to exert effort to be loyal and

be happy to stay in the job many

unanswered questions about the

psychological contract remain such as

how and when to employees forgive the

organization when they experience a

violation with whom or with what two

employees feel they have a psychological

contract to employers and organizations

also have a psychological contract with

their employees are the different types

or forms of psychological contract in

spite of these gaps in our knowledge the

psychological contract promises to be

one of the most useful and insightful

ways of understanding back

at work this topic can be studied as

part of the MSC in organizational

psychology and the MSC in human resource

management both of these courses can be

studied via distance learning and if

that can’t be filled because they can’t

find qualified candidates what they

don’t need here and in many other states

are four-year liberal arts degree

holders that’s a trend nationwide as job

here in North Carolina if you know how

to code or you’re a high-level

healthcare worker you’ll have too many

jobs to choose from the lesson here is

today kids coming out of high school

should be seriously thinking about

either trade school or medical school

that means either six months of school

or eight years of school if you want to

get ahead you’re off in the rusty pin

least the lower part of the state in

Michigan the numbers are very similar to

those in North Carolina a 4.2 percent

unemployment rate and a minus 0.3

Pennsylvania and Wisconsin have seen

similar dips in manufacturing jobs of

in Michigan but slowing sales and rising

inventories are leading to slight

production costs and job losses

basically people are buying less cars

lately however if you’re a Michigan

resident you’re not motivated enough to

be retrained there’s a lot of jobs here

that are currently open there were three

thousand eight hundred and forty seven

jobs listed on Monster but the best jobs

are on Craigslist like you could be a

door - driver and deliver food for lazy

people you could be a telephone

political interviewer whatever that is

or you could be a bed-warmer and make

eighty-three thousand dollars what the

what the what the okay so you get paid

to lay in somebody’s bed and warm that

up for them besides really rich people

apparently some hotels will hire people

to wear full-body fleece and roll around

in your bed for five minutes before you

get to your room what is going on here

state for jobs Washington why are you at

the casino you don’t have a job I hope

you’re not using your welfare check to

gamble in Washington the unemployment

rate is four point six percent the sixth

highest in the nation and the job rate

has shrunk by minus 0.2 percent in the

last year the state of Washington saw a

net loss of 1600 jobs in the last

reporting month the largest job growth

was in retail technology and

construction manufacturing jobs are down

here too

unlike other states we’ve seen

Washington lost jobs in education in

health care one interesting side note is

Seattle’s a minimum wage hike to $15 an

hour it actually made things worse for

the Seattle economy because of the

standardized new law pay rate increase

businesses were forced to cut back on

the number of hours they employed people

meaning they hired less people overall

conservatives were quick to point out

that this was another failed experiment

in socialism here in the state of

Arizona the unemployment rate is really

low at four point nine percent but the

job growth rate is climbing over the

last year Arizona did add 27,000 jobs

which is about average I actually did

hear that Karen mappy apparently the

state’s quickly growing population is

adding retail construction and

manufacturing jobs at a quick pace

so maybe Arizona won’t be on this list

next year hey so how do you feel about

mappy wanting to work in the coal mines

are you worried about his safety yeah he

can do whatever he makes money I get a

good job a boob job

I hear people are going to Mexico to get

cosmetic surgery these days maybe you

know somebody well mommy yeah I know you

don’t have any money and you don’t have

a job either so here I am babysitting

something’s not adding up here anyways

our third worst day for jobs here in New

Mexico the unemployment rate is tied

with Arizona at four point nine percent

however unlike Arizona which is making

strides New Mexico’s job growth rate was

essentially zero so that means 1 in 20

people’s out of work here and will

likely remain out of work for the

foreseeable future on the bright side we

did some digging for you New Mexicans

here’s a handful of the 13,000 720 open

jobs right now in the Land of

Enchantment you can be a ranch hand

you’ll have to muck stalls clean water

buckets feed horses and you have to have

experience working with shavings

whatever that is you can be a bean

native-american line cook well by you I

mean if you’re female and Native

American are you allowed to discriminate

like that here’s a good one you could be

a sign holder it pays about 12 bucks an

hour I’m sure there’s no drug test for

that that’s your thing okay so you’re

almost done on your bad state job crawl

the next two states are far worse than

the other ones we talked about next ups

Alaska which has the nation’s highest

unemployment rate at 6.2 percent that’s

almost twice the national average

there’s a few reasons for Alaska’s high

jobless rate Alaska has a lot of

seasonal jobs that only happen in the

summer that includes tourism commercial

fishing and firefighting plus a lot of

people in Alaska tend to fend for

themselves so they remain unemployed

longer and stay alive by using their

brains and brawn however on the bright

side the job growth rate here is 0.3

percent so that’s promising that means

you could drive around Alaska and

probably find a job if you looked hard

enough perhaps something that has to do

with plowing or logging fishing whoa but

someone just hits you and my Pinto just

exploded

gonna show up for your interviews now

you know I just leave the car there it’s

worthless

I’ll get another pin out all right so

you’re finally at the end of the road

since you don’t have a job and you don’t

have a car now you have to explore our

final state by city bus

we’re in Mississippi here in the

Magnolia state the unemployment rates a

little bit better than Alaska at five

point five percent however Mississippi

has seen a minus 0.5 percent job decline

in the last year the worst in the nation

what’s interesting is that right next

door in Alabama things are going in the

opposite direction and Alabama they’ve

done a good job cultivating industries

like aerospace and cars Mississippi

continues to rely on low-wage

manufacturing and the state’s large

unskilled workforce has made it tough to

expand company growth only 25% of

Mississippi residents has schooling

beyond high school thanks for watching

Mississippi and if you looked at a list

of the top 20 states with the lowest

unemployment rates Virginia has the

largest labor force of them all so that

means lots of people are working in

there’s hardly any open jobs Virginians

like to tout their highly skilled labor

force in industries like technology law

and higher education now the opposite of

this list would be the state of Alaska

which has an unemployment rate that’s

the highest at 6% and the least number

of job opportunities in the country and

the country with the lowest unemployment

rate in the world Cambodia were only 0.3

percent of people don’t work how on

earth do they do it I wish we could

motivate more people here to get a ding

venture investments are pouring in here

these days just ten years ago there was

no investment money coming to the state

Nebraska’s 3 percent unemployment rate

is the eighth lowest in our fine nation

it’s nice that you talk about all these

great places for work but I hate my job

you mean you hate your job you work for

me I know you’re a bad boss and I hate

my commute get over oh happy ok so we

need to talk you’ve been awful quick to

pull that trigger lately ever since you

got that dang thing actually can you

soul-searching mappy I’m just going

right next door to Iowa our next best

day for jobs now Iowa has a lot of

similarities with Nebraska when it comes

to the job scene the number of people

out of work here is just 2.8 percent

much of that’s because the people take

pride in their work and are very

New Hampshire as a bunch of rednecks the

because people here are either unskilled

or unmotivated that’s really it and

actually for Washington a 4%

Washington saw its economy grow by

removed you’ve got our third highest

paying profession to thank for that

certainly keeps them busy if the thought

according to the Bureau of Labor and

Statistics is an anesthesiologist

anesthesiologists are in charge of

making sure patients don’t feel pain

before during or after surgery while

putting a mask on someone’s face may

seem like a simple task in reality an

anesthesiologist is in charge of much

more than that prior to surgery they

meet with the patient to determine the

correct mix of medication during surgery

and while the patient is being cut open

anesthesiologists are in charge of

making sure the patient remains

unconscious and pain-free throughout the

length of the operation no pressure

right

but before aspiring anesthesiologists

can even start their high-stress

life-or-death career they have a

colossal amount of school to go to first

a four year bachelor’s degree is

required followed by a test to get into

Medical School once they’re in medical

school they’ve got another four years of

medical school to further their

education unfortunately for them they’re

not done there next they’ve got four

more years working in an anesthesia

residency program until finally they sit

for their final exam to get their

certification is going to twelve years

of school worth it to be making this

much money it’s hard to say but we can

all agree we are thankful that these

jobs exist well that concludes our list
